How to Start a New ERG That Builds Real Momentum

Employee Resource Groups (ERGs) are powerful tools for building inclusion, creating space for underrepresented voices, and influencing meaningful change. But too often, ERGs launch without the structure, support, or clarity needed to thrive beyond their first few meetings.

If you’re thinking of starting a new ERG, or supporting someone who is, here’s how to lay strong foundations that drive real momentum.

1. Start with Purpose, Not Just Passion

Many ERGs start organically, driven by a few passionate employees. That energy is vital, but it needs to be channelled into a clear purpose. What is your ERG setting out to achieve? Who is it for? What issues or opportunities is it addressing in your workplace?

A strong purpose will:

  • Help you attract and retain members
  • Provide a focus for your activities
  • Make it easier to measure progress

Tip: Write a short mission statement that you can use in meetings, comms and leadership conversations. Keep it accessible, inspiring, and aligned with your organisation’s values.

2. Secure Early Buy-In From the Right People

Momentum needs support. Before launching your ERG, identify key allies who can help you gain early traction:

  • An executive sponsor who believes in your cause
  • Someone from HR or DEI who can support with governance
  • Colleagues from across departments who can act as ambassadors

Involving these people early helps ensure you’re not working in a silo. It also opens doors to the resources and visibility your group will need to grow.

3. Design Your Structure with Care

Even a grassroots network needs structure. Without one, you risk burnout, confusion, or duplication of effort. Here’s what to put in place from the beginning:

  • Defined roles (lead, comms, events, engagement, etc.)
  • A plan for how often you’ll meet and how decisions are made
  • Terms of reference or a simple roadmap for your first 6–12 months

Remember: your structure can evolve over time, but clarity from day one builds confidence and trust.

4. Create a Clear Launch Plan

Your first event or campaign sets the tone for your ERG. Think carefully about:

  • Who you want to engage
  • What your messaging will be
  • How you’ll communicate across the organisation

Whether it’s a panel discussion, listening session, or informal coffee morning, your launch moment should reflect your purpose and offer real value to those attending.

Don’t forget to ask for feedback. Your early members will help shape your direction.

5. Build for Longevity, Not Just Launch

It’s tempting to focus all your energy on launching — but what happens after matters more.

Plan for sustainability:

  • Rotate leadership roles to avoid burnout
  • Create a shared folder or hub for key documents
  • Document decisions and plans so the group isn’t dependent on one person

Ask yourself: if you left tomorrow, would the ERG continue? If not, build systems that make it possible.

Starting strong gives your ERG the best chance of lasting impact.
The most effective networks are those built on clarity, collaboration, and community from day one.
